Abstract
本研究之目的在從人力資源管理的角度探討荒野保護協會推廣講師委員會的志工人力資源管理。本研究使用深入訪談法與文獻分析法收集「荒野保護協會」推廣講師委員會的人力資源管理的相關資料。研究發現，推廣講師委員會之人才培育方面以積極運作新進講師培訓與辦理在職訓練。志工激勵及志工流動部份則有專人全心關注，並以家族制強化志工的歸屬感，降低流失率。考核評估與志工督導部分，委員會強調品質，與荒野保護協會重視志工感受的文化下，產生一些衝突。在人力需求規劃與任用上，僅在志工招募部分較為積極，其餘亦無特殊處。從研究對象的表現來看，志工培育與志工激勵及志工流動表現較佳，其餘表現平平。在其人力資源管理整體運作之下，演講場次、志工人數、招收會員人數、收入等指標上，均有顯著的成長，由邀約單位的評分，亦可看出演講的品質維持一定的水準。
This study aims to explore the human resource management of the committee of instructors of the Society of Wilderness (SOW). This study adopts deep interview and literature analysis to gather relevant information about the committee’s human resource management. studies discovered that in order to prepare someone in becoming a member of the speech commettees, aggressive on-job training and implementing latest speech technics are required.The encouragement and maintenance of the volunteers are fully concerned by some members; the family system is established to increase their sense of belonging and reduce the churn rate. Regarding to the assessment and supervision, some conflict arises due to the variation between the committee’s stress on quality and SOW’s culture of emphasizing on volunteers’ feelings. As to the manpower needs and staffing, only volunteer recruitment has a more positive outcome while there is no particular achievement in other aspects. With regards to the participants’ performance, the volunteers’ development, encouragement and maintenance have better achievement while other aspects have fair performance. Under the committee’s overall operation of human resource management, indicators such as the amount of lectures, the number of volunteers, member recruitment and income have shown significant growth. The scores given by the organizations which hold the lectures also show that the lectures maintain good quality.
