為何員工抗拒參與企業永續活動?探討工作關聯感、員工知覺企業永續責任、員工永續行為之關聯性

dc.description.abstract本研究旨在探討企業內部員工對永續活動的參與態度與行為,特別聚焦於工作關聯感、員工知覺企業永續責任與員工永續行為之間的關係,以及員工抗拒參與永續活動的因素。以台灣A金融控股公司及其子公司員工為研究對象,本次採用線上問卷方式進行調查,共發放250份問卷,最終回收有效問卷214份,並運用SPSS統計軟體進行資料整理及分析。研究結果顯示:(1)工作關聯感正向影響員工知覺企業永續責任;(2)員工知覺企業永續責任正向影響員工永續行為;(3)員工知覺企業永續責任負向影響員工抗拒參與永續活動;(4)工作關聯感正向影響員工永續行為;(5)工作關聯感負向影響員工抗拒參與永續活動;(6)員工知覺企業永續責任在工作關聯感與員工永續行為之間具有部分中介效果;(7)員工知覺企業永續責任在工作關聯感與員工抗拒參與永續活動之間亦具有部分中介效果。本研究係從員工視角出發,探討工作關聯感與員工知覺企業永續責任對員工永續行為與抗拒行為的影響程度,藉由研究結果提出相關實務建議,找到如何有效降低員工的抗拒心理之方法,提升員工主動且積極地參與企業的永續活動。zh_TW
dc.description.abstractThis study aims to explore employees’ attitudes and behaviors toward corporate sustainability initiatives, with a particular focus on the relationships among work meaningfulness, employees’ perceived corporate sustainability responsibility (PCSR), and sustainable behaviors, as well as the factors contributing to employees’ resistance to participating in sustainability activities. The research targeted employees of a financial holding company (Company A) in Taiwan and its subsidiaries. Data were collected through an online questionnaire. A total of 280 questionnaires were distributed, with 250 successfully delivered and 214 valid responses ultimately obtained. The data were analyzed using SPSS statistical software.The results indicate that: (1) work meaningfulness positively influences employees’ perceived corporate sustainability responsibility; (2) perceived corporate sustainability responsibility positively affects employees’ sustainable behavior; (3) perceived corporate sustainability responsibility negatively affects employees’ resistance to sustainability participation; (4) work meaningfulness positively influences employees’ sustainable behavior; (5) work meaningfulness negatively influences employees’ resistance to participating in sustainability activities; (6) perceived corporate sustainability responsibility partially mediates the relationship between work meaningfulness and employees’ sustainable behavior; and (7) perceived corporate sustainability responsibility also partially mediates the relationship between work meaningfulness and employees’ resistance to sustainability activities.This study adopts the employees’ perspective to examine how work meaningfulness and perceived corporate sustainability responsibility influence both sustainable behavior and resistance toward corporate sustainability initiatives. Based on the empirical findings, this research offers practical recommendations to help organizations effectively reduce psychological resistance and promote employees’ proactive and engaged participation in sustainability efforts.en_US
