資深造型師職涯轉換驅動因素與執行策略之研究

Abstract

隨著時尚產業的數位轉型與市場競爭加劇,資深造型師的職涯發展模式受到顯著影響,許多從業者面臨技能轉換、收入不穩定與職涯發展瓶頸等挑戰。然而,職涯轉換涉及市場適應、技能再培養、財務規劃與心理調適等多重變數,若無完整規劃,轉職風險將大幅提高。因此,本研究透過文獻回顧與利害關係人訪談,探討影響資深造型師職涯轉換的關鍵驅動因素與執行策略,並透過質性分析建構具體的轉職模式與決策框架。本研究採用質性研究方法,透過深度訪談已成功轉職者、轉職失敗者、尚未轉職者與人資專家,以多元視角分析資深造型師的轉職動機、挑戰與適應策略。研究結果顯示,內在動機(如職業發展、自我成長)與外在動機(如市場變遷、收入不穩定)共同影響造型師的轉職決策。然而,相較於僅受外在壓力驅動的轉職者,具備清晰職涯目標、完整財務規劃與積極學習策略的個體,其轉職成功率顯著較高。本研究提供具體的轉職規劃建議,幫助資深造型師提升市場適應力、降低轉職風險,並優化職涯發展策略。此外,研究結果亦可作為產業界與政策制定者的參考,以規劃更完善的職涯再培訓機制,並提供造型產業人才轉職支援,促進產業永續發展。未來研究可進一步結合量化分析與跨文化比較,探討不同職涯階段與產業類別之轉職模式,建立更完整的職涯發展理論基礎。
With the rapid digital transformation of the fashion industry and increasing market competition, the career development paths of senior stylists have been significantly affected. Many professionals face challenges such as skill transitions, income instability, and career development bottlenecks. However, career transitions involve multiple factors, including market adaptation, skill retraining, financial planning, and psychological adjustment. Without comprehensive planning, the risk of transition failure increases substantially. Therefore, this study explores the key driving factors and execution strategies influencing the career transitions of senior stylists through a literature review and stakeholder interviews, constructing a structured transition model and decision-making framework through qualitative analysis.This study adopts a qualitative research methodology, conducting in-depth interviews with successful career changers, failed career changers, individuals considering career transitions, and HR experts. A multi-perspective analysis was employed to examine the motivations, challenges, and adaptation strategies of senior stylists. The findings reveal that both intrinsic motivations (e.g., career development, personal growth) and extrinsic motivations (e.g., market changes, income instability) jointly influence career transition decisions. However, individuals with clear career goals, well-structured financial planning, and proactive learning strategies demonstrate significantly higher transition success rates than those solely driven by external pressures.This study provides practical career transition planning recommendations to help senior stylists enhance market adaptability, reduce transition risks, and optimize career development strategies. Furthermore, the research findings offer valuable insights for industry practitioners and policymakers in designing more effective career retraining mechanisms and providing career transition support for styling industry professionals, contributing to the sustainable development of the industry. Future research could incorporate quantitative analysis and cross-cultural comparisons to explore career transition models across different career stages and industry categories, establishing a more comprehensive theoretical foundation for career development.
