Abstract
本研究以生命故事的方式探討女性園長的生長歷程與其領導特質之間的關係。因為諸多女性教育領導研究已顯示女性領導特質有:賦權、重視願景傳遞、兼顧效率與人性、傾聽、支持、關懷、同理他人的處境、階段性的尋求合作、經常的以物質或是精神上鼓勵他人、與他人維繫良好的人際關係;不斷的自我反省;去除與教職員之間的階層關係、給予員工專業成長的機會等。但為何女性特質會產生這些迥異於男性的領導特質呢?似應對其生長歷程有一番了解。
因此以一位女性園長為研究對象進行四次的訪談,訪談主要由我簡單的開頭後,接下來則由園長自由敘說成長過程中的各項經歷,一次訪談的時間約為一個多小時,並輔以六次的園長工作及園務會議的觀察和相關文件資料的蒐集。本研究透過女性園長自己敘說之生命經驗,在充滿脈絡性的情境中來理解個體敘說的意義性,能突顯女性園長的思維,使當事人與研究者得以重建該生命經驗並賦予新的意涵,從中理解女性領導的意義。
本研究發現早期經驗影響園長的領導模式甚深,例如由本研究中的桑園長的生命故事裡,清楚看到父親、母親及原生家庭對她價值觀與個性的影響,如父親關懷、誠懇的特質,或是母親重視獨立自主的教養,及家庭中愛好分享、開放討論的文化及體驗式的教育方式、對於名利低調、不汲汲營營的態度等等,對於桑園長都有深刻的影響。
先了解女性園長的成長歷程後再會過頭來看待女性園長的領導,將可獲得更豐富的資訊。因此,由生命故事來探討女性領導理論,將可深化或提供多元、個殊的案例以廣博探討的面向。並且探討領導研究時,只是探討主管具備何種領導行為,領導過程中遭遇哪些困境等,將窄化領導研究的面向。因為由本研究可以得知,成長過程中的關鍵人事物都可能對於領導行為產生直接或間接的影響。
了解到早期經驗對於個人特質的影響後,師培機構在培訓園長或是園長省思自我時,更應該以自身整體的生命歷程為檢視的範圍,將更可對自己當下的領導模式或思維有進一步的覺醒。
The purpose of this study was to contextually explore the relation between the leadership Style of one female director in kindergarten and her life story. Most researches have studied the female leadership of education mentioned female leadership style, such as: empowerment, convey their vision, take task and humanity as the same importance, listening, supporting, caring, empathy, cooperation, encourage employees with substance or spirit, interpersonal sensitivity, reflection, destratification, motivating others etc. But why feminity is different from mannish? We must understand females’ holy life experience to find the answers. This research utilized the Life Story method to contextually apprehension the narrative speaking of the case. As a result, I choose only one female director in kindergarten in Taipei. This case had been interviewed at four times, one time continued about one hour. As for the interview, I would give a short beginning for the female director talking her life story freely. The interview’s data would use to find the relationship between her leadership and life story. Six Observations and collected correspondingly documents had been used for adding the integrity of the story and confirmed the Validation. Life story method can emphasized the female director’s thinking, and giving the female director and researcher reconstruct the past life experience and afford new meaning. As for the female leadership research, it will afford different level, different vision in quest of deeply meaning in female leadership style. This research indicated that early life experience had deeply effect in director’ leadership style. For instance, parents’ attitude and family breeding had deeply influence in Sang’s values and personality. We can gain much abounding information from female director’ leadership style when we apprehensive her growing process. As a result, life story can treat this issue much deeply, multiply and distinctively. Accordingly, we would view holy life process for the courses of cultivating community or directors’ reflecting. That would remind the virtue and defect in their leadership style perennially.
