僕人式領導對臺灣大專校院籃球團隊績效之影響:以組織公民行為為中介變項

Abstract
本研究旨在以僕人式領導探討臺灣大專校院籃球團隊績效之影響,並以組織公民行為為中介變項,期望能提供臺灣運動團隊教練作為參考,以提升運動團隊績效。本研究以112學年度UBA大專籃球聯賽一般組球員為研究參與者,並且透過教練直接發放問卷,共計回收496份有效問卷,探究僕人式領導對於臺灣大專校院籃球團隊績效之影響,並以驗證性分析、相關分析及迴歸分析等統計分析方法進行資料處理。研究結果如下:一、臺灣大專校院籃球團隊一般組球員中,男性選手佔多數,年齡層集中在25歲以下,球齡為6至10年,每日訓練時間為2小時內,選手主要以校際競賽為主。二、選手知覺教練的僕人式領導與選手自身組織公民行為與皆在「有點同意」至「非常同意」之間,屬於中高程度以上的評價,教練對團隊整體的滿意度高。三、教練的僕人式領導、選手的組織公民行為與團隊績效三者之間呈現高度正相關。四、教練的僕人式領導與選手的組織公民行為均對團隊績效有顯著正向影響,教練的僕人式領導對選手的組織公民行為有顯著向影響。五、組織公民行為對僕人式領導與團隊績效間具有部分中介影響效果。基於上述結果,建議未來研究者可針對不同運動種類及層級運動員,採以質性或質量並重方法進行探討。此外,教練未來可考慮採用僕人式領導風格,並且促進隊員之組織公民行為,以利提升整體團隊績效。關鍵詞:運動團隊、領導行為、社會交換理論
This study explored the impact of servant leadership on the performance of collegiate basketball teams in Taiwan, with organizational citizenship behavior (OCB) serving as a mediating variable. Data were collected from 496 players in the 112th University Basketball Association (UBA) via coach-administered questionnaires. The analysis employed confirmatory factor analysis, correlation analysis, and regression analysis. The findings are as follows: (1) Most players were male, under 25 years old, with 6-10 years of experience, training less than 2 hours daily, and primarily focused on intercollegiate competitions. (2) Players rated their coaches' servant leadership and their own OCB from "somewhat agree" to "strongly agree," with coaches reporting high satisfaction with team performance. (3) A strong positive correlation was observed among servant leadership, OCB, and team performance. (4) Both servant leadership and OCB significantly and positively influenced team performance, with servant leadership also enhancing OCB. (5) OCB partially mediated the relationship between servant leadership and team performance. As a result, these findings suggest that future research should explore different sports and athlete levels using qualitative or mixed-method approaches. Additionally, coaches are encouraged to adopt a servant leadership style and foster OCB to enhance team performance. Keywords: sports teams, leadership behavior, social exchange theory
