Abstract

本研究旨在探討桃園縣國中志工領導人之正向領導策略與志工工作滿意之關係,並分析不同個人背景志工對志工領導人的正向領導策略知覺之差異情形,根據研究結果提出結論與建議。 本研究採問卷調查法,透過文獻分析、理論探討,建立研究架構,經過專家效度分析,編訂「學校志工領導人正向領導策略與志工工作滿意問卷」進行問卷調查。調查對象為100學年度桃園縣國民中學志工,採隨機抽樣的方式,發放問卷400份,最後回收373份,經剔除無效問卷後,可用問卷348份。問卷回收後應用統計軟體SPSS/19.0 版進行描述統計、t 考驗、單因子變異數分析、皮爾森積差相關及多元階層迴歸分析等統計方法對資料進行統計分析。主要結論及發現如下: 1.學校志工個人背景有同質性且集中之傾向。 2.學校志工對志工領導人之正向領導行為有高度的知覺,在「建立正向關係」構面最為顯著。 3.學校志工具有高度的工作滿意,「人際關係」是滿意度最高之面向。 4.不同宗教信仰及教育程度之背景變項的學校志工,在志工領導人的正向領導行為知覺上有差異。 5.不同婚姻、宗教信仰及教育程度之背景變項的學校志工,在工作滿意知覺上有差異。 6.學校志工知覺志工領導人之正向領導行為與工作滿意度有中度正相關。 7.學校志工個人背景變項及志工領導人之正向領導策略對志工工作滿意具有正向預測效果。
The Relationship Between Volunteer Leaders’ Positive Leadership Strategies and Work Satisfaction of Junior High Schools Volunteers in Taoyuan County Abstract This study aims at exploring the relationship between positive leadership strategies of volunteer leaders and volunteers’ work satisfaction in Taoyuan County. We analyze various volunteers’ backgrounds, the differences of positive leadership strategies and perceptions of volunteer leaders. The study employed questionnaires, literature analysis, theoretical discussion, and establishment of research framework. In addition, we applied the expert validity analysis, and compiled the questionnaires of school volunteer leaders’ positive leadership strategies and the questionnaire of volunteer work satisfaction. The participants were volunteers in the random sampling at junior high school in Taoyuan County in the school year 100. Four hundred copies of questionnaires were sent out and 373 questionnaires were collected; taking out some invalid ones, 348 valid questionnaires are used in the present study. After questionnaires were collected, the researcher applied SPSS, version 19.0 for descriptive statistics, t-test, single factor analysis of variance, Pearson correlation, multiple hierarchical regression analysis, and other statistical methods for statistical analysis of data. The major findings are stated as follows: 1. The school volunteers’ personal backgrounds are in a tendency to homogeneity and concentration. 2.The school volunteers’ views have high perceptions on volunteer leaders’ positive leadership behaviors. The dimension of "Creating a positive relationship” is most significant. 3. The school volunteers have a high degree of work satisfaction, and "interpersonal relationships" is the dimension of highest satisfaction. 4 The school volunteers with different religious beliefs and education background are different in the perceptions of positive leadership behavior of the volunteer leaders. 5 The school volunteers with diverse marriage, religion and education background are different in the perceptions of work satisfaction. 6. The school volunteers’ perceptions on volunteer leaders’ positive leadership behavior are moderately correlated with their work satisfaction. 7. The school volunteers’ personal background and volunteer leaders’ positive leadership strategies may positively predict volunteers’ work satisfaction.
