破繭化蝶、邁向專業:二位國中專任輔導老師教師社會化歷程之研究

Abstract

因應社會快速變遷加上社會事件層出不窮,專任輔導老師被要求在五年內要補足學校輔導工作人力的不足。然而,倉促上路的制度和法規導致專任輔導老師進入校園後與學校文化適應不易。因此本研究試圖從了解學校文化與輔導工作帶給專任輔導老師的壓力來源,藉由專任輔導老師如何運用策略因應各項壓力,面臨困境是如何學習與調適,從中找到教師的角色認同為本研究的焦點。 本研究運用質性訪談法,以兩名專任輔導老師為研究對象,企圖透過這二位專任輔導老師的社會化歷程,來了解初任專任輔導老師進入校園後所遇到的困境與問題與因應方式。根據資料分析,歸納出以下研究結論: 一、專任輔導老師社會化發展從受盡欺凌的菜鳥轉化為專業的肯認。 二、專任輔導老師在科層限制下窄化的生涯發展。 三、專任輔導老師受組織領導與建構支持性的氛圍至為關鍵。 四、專任輔導老師在欺凌與限制下主體的協商與調整。
In response to the rapid changes in society and the endless social events, school counselors are required to fill the shortage of school counseling within five years. However, the system and regulations are too rush to adopt school culture. The purpose of the study was to assess the socialization process of junior high school of two school counselors. This study applied participants interview to collect the data. What difficulties will happen to school counselors, and what relative strategies will be used. To this kind of teachers, they experience what kind of socialization to reshape their role identification is the focus of this study. According to data analysis, the following conclusions are summarized: 1.The socialization process of selected school counselors are at first harassed neophyte and later march toward professionals. 2.The selected school counselors face limited career under the bureaucratic constraints. 3.Supportive organizational leadership are critical for the selected school. counselors to perform professionally. 4.The selected school counselors negotiate and adjust themselves to the harassment and limitations of school organization.
