Abstract
本研究旨在透過瞭解銀行產業核心人才的需求情形,並針對核心人才中之儲備幹部職位進行個案研究。透過個案銀行之儲備幹部能力分析,了解儲備幹部應具備之核心能力,以作為儲備幹部選用育留參考。本研究採取Spencer 和 Spencer工作能力評鑑法研究設計步驟為主體,藉由專家會議、行為事例訪談、分析資料並發展能力模式、驗證能力模式等步驟,找出並確認銀行業儲備幹部達成卓越工作績效所需的核心能力。本研究結果提出個案銀行儲備幹部的定位即為機構欲培養之未來中高階主管人才,其核心能力依重要排序為溝通協調、抗壓性、團隊合作、分析研判、計畫組織、創意思考及積極企圖等七項,符合國內銀行業主管管理能力培育趨勢。最後,依據研究結果建議個案銀行應將核心能力運用於人力資源政策參考,包含評測甄選、訓練規畫、績效考核等,以選擇並培育更切合機構所需之主管儲備人選。針對未來研究則建議應擴大樣本數,以建置適用銀行整體產業之儲備幹部核心能力。
The main purpose of this study is to provide suggestions for human management regarding to management associate (MA). The study adopted the requirement survey to investigate the core competencies of MA in the bank industry. The core competencies for a successful MA were obtained based on the analysis of the selected case bank. The research procedure of the study includes the following steps: expert meeting, behavior event interview, development, and the confirmation of the competency model. The results showed that MAs in the case-study bank are the talented mid/high level managers in the future. The core competencies for MAs are communication and coordination, resistance to stress, teamwork, analytical judgments, planning and organizing, creative thinking, and active attempt. The research results meet the trend of management training in the bank industry. Finally, some suggestions are provided based on the research results, which includes the evaluation in the recruitment process, planning of training, performance appraisal. For the future study, it is recommended to expand the samples of study to build-up core competencies of MAs for the bank industry.
