新北市國中專任輔導教師知覺受督獲益與受督需求 The junior high school counselors perceived the benefits and needs of supervision in New Taipei City

Abstract
本研究之目的是以新北市國中專任輔導教師之觀點,了解他們在工作中接受督導歷程的獲益、受督期待及兩者間之關連,以反映其工作現況與需求。在研究方法上,以焦點團體訪談蒐集資料,並透過紮根理論進行質性資料統整與分析,研究共邀請新北市22位國中專任輔導教師為研究參與者。研究結果發現受督者所知覺到的受督獲益有:(1)精進諮商知能:「提升概念化能力」、「增進歷程化技巧」及「獲得諮商實務工作的諮詢」;(2)提升學校專輔工作效能:「做好專輔角色定位」、「獲得專輔工作指導與諮詢」、「獲得經驗傳承與分享」及「能追求個人成長」;(3)獲得自我覺察與情緒關照:「增加個人議題的自我覺察」及「獲得情緒支持的關照」。受督者所知覺到仍感不足或持續需要的受督需求有:(1)精進諮商知能:「持續提升概念化能力」及「持續增進歷程化技巧」之期待;(2)提升學校專輔工作效能:「增加同儕的交流與支持」之期待;(3)獲得自我覺察與情緒關照:「持續獲得個人議題的自我覺察」及「持續獲得情緒支持的關照」之期待。從受督獲益與受督需求探討新北市的督導機制,包含:專業督導、行政督導與輔導教師督導,可發現三個督導機制各自有其獨特性,且部分督導內涵需由兩個督導機制共同提供方能使受督者獲得較佳利益。最後,本研究依據結果進行討論,從受督者經驗中發現影響現行督導機制的可能因素,進而探討新北市督導機制的效益、優勢與缺失,並據此對教育主管機關的培育政策、學生輔導諮商中心的督導規劃及未來研究方向,提出發展督導模式的相關建議。
The research investigates the relationship between the benefits of supervision and the needs for supervision perceived by junior high school counselors in New Taipei City in the process of being supervised. By collecting data through focus group interview, the data is organized and qualitatively analyzed with methods of grounded theory. There are 22 junior high school counselors in New Taipei City were invited to participate in research. The result of the research show the benefits perceived by the supervisees are as follows:(1)improving core abilities of counseling:conceptualization skills and process skills are improved, accept the practical skill consultation. (2)improving counseling performance at school:supervisors help counselors define their roles, and offer instructions and consultation on workplace, sharing their experience, and pursuing personal growth (3) introspection in different context:This includes “introspection on personal issues,” “contemplation on the role of counselors,” and “ contemplation on the self-achievement of counselors.” The needs for supervision perceived by the supervises are as follows:(1) improving core abilities of counseling:conceptualization skills and process skills are expected to improve. (2) improving counseling performance at school:interaction with peers and support from peers are expected to increase. (3) introspection in different context:“introspection on personal issues.” and “contemplation on the role of counselors” are expected to improved. By examining the relationship between the benefits of supervision and the needs for supervision, the researcher has concluded the three-supervision mechanism which including counseling supervision、administrative supervision and school counselors' supervision has its own specialty, and part of the supervision benefits needs two mechanism collaboratively operating in conclusion, this research bring up an ideal model and influential factors for the supervision based on the data which collected from supervision perceived by junior high school counselors. Furthermore, the researcher has given recommendations, effectiveness and disadvantages on the supervision policies of the Ministry of Education in New Taipei City, on the direction of supervision of the Student counseling centers, and on future researches accordingly.
