Abstract
數位轉型已成為企業提升競爭力的關鍵,人力資源管理亦面臨轉型挑戰。為此,本研究探討臺灣數位轉型人資專業人才所需之關鍵技能。透過網路爬蟲擷取臺灣104人力銀行659筆數位轉型人資徵才資料,並運用內容分析法建立技能分類框架。經3位專家評估,Krippendorf's Alpha一致度為0.88。研究結果顯示,企業重視「積極主動、溝通力、抗壓性、正向思考、表達力」等軟技能;硬技能方面之前十名需求為「數據分析(Data Analytics)、招募管理系統(ATS)、人資資訊系統(HRIS / HRMS)、沉浸式體驗技術(AR/VR)、人工智慧(AI)、員工自助服務(ESS)、人力資源管理應用程式(Mobile HR Apps)、績效管理工具(Performance Management Tools)、學習管理系統(LMS)、機器流程自動化(RPA)」。薪資分析顯示,人資職位月薪為28,590~39,999元,多數職缺集中於雙北(58%)。前五大需求產業分別為電腦及其週邊設備製造業、批發及零售業、住宿及餐飲業、醫療及社服產業及金融及保險控股業等。根據研究結果,本研究提出相關建議,以協助企業、求職者及學校與培訓機構適應數位轉型的人力資源管理需求,並促進人才培育與職涯發展。
Digital transformation has become a key driver in enhancing corporate competitiveness, and human resource management is facing transformation challenges. This study aims to explore the essential skills required of HR professionals in Taiwan in the context of digital transformation. By utilizing web crawlers, the research collected over 659 digital HR job postings from Taiwan’s 104 Job Bank. Content analysis was then applied to develop a skill classification framework. The framework was evaluated by three experts, and the inter-rater reliability reached a Krippendorff’s Alpha of 0.88.The research findings indicate that companies highly value soft skills such as proactiveness, communication, stress tolerance, positive thinking, and expression. As for hard skills, the top ten most in-demand competencies include: Data Analytics, Applicant Tracking Systems (ATS), HRIS/HRMS, Immersive Technologies (AR/VR), Artificial Intelligence(AI), Employee Self-Service(ESS), Mobile HR Apps, Performance Management Tools, Learning Management Systems (LMS), and Robotic Process Automation (RPA).Salary analysis reveals that the majority of HR positions offer a monthly salary between NT$28,590 and NT$39,999, with 58% of the job vacancies concentrated in the Taipei and New Taipei areas. The top five industries hiring for digital HR roles are: computer and peripheral equipment manufacturing, wholesale and retail, accommodation and food services, healthcare and social services, and finance and insurance holdings. Based on these findings, this study proposes practical recommendations to help enterprises, job seekers, and educational and training institutions better respond to the evolving demands of HR management in the era of digital transformation, thereby promoting talent cultivation and career development.
