知覺組織支持、關係型心理契約及工作壓力對工作滿足的影響─以工作生活平衡為中介變項

dc.description.abstract  台灣已由過去傳統農業轉變為服務業為主的社會,相對的服務業必須努力留住人才及運用人才,亦屬於勞力密集的產業,員工是服務業最重要的生產因素。而企業卻普遍運用責任制度牽制員工的績效,造成許多勞工在工作與生活中產生了衝突;而工作生活平衡對員工工作滿意度的重要性,也將成為未來職場上勞工需求的重要趨勢,因此企業該用甚麼策略來提升員工在工作與生活上的平衡感受,也將是不可忽視的議題。   本研究主要是在探討知覺組織支持、關係型心理契約、工作壓力與工作滿足之間的相關性,並以工作生活平衡為中介變項,運用層級迴歸來分析工作生活平衡在知覺組織支持、關係型心理契約、工作壓力與工作滿足之間的中介效果。本研究對象為服務業連鎖眼鏡公司門市人員,採用普查方式以網路問卷發送,以利進行實證資料的蒐集,共回收了216份有效樣本。   研究結果發現:(1)知覺組織支持對工作生活平衡具正向影響,(2)關係型心理契約對工作生活平衡具正向影響,(3)工作壓力對工作生活平衡具負向影響,(4)工作生活平衡對工作滿足具正向影響,(5)知覺組織支持對工作滿足具正向影響,(6)關係型心理契約對工作滿足具正向影響,(7)工作壓力對工作滿足具負向影響,(8)工作生活平衡對知覺組織支持影響工作滿足具部分中介效果,(9)工作生活平衡對關係型心理契約影響工作滿足具部分中介效果,(10)工作生活平衡對工作壓力影響工作滿足具部分中介效果。則本研究之結果,希望能夠帶給企業經營者有不同的觀點以作為未來在人才管理與組織內部員工管理作為上,具有益的參考依據,更期望本研究結果也能帶給國內該產業之外的人員瞭解與參考。zh_TW
dc.description.abstractThis study aims to examine the correlation among perceived organizational support, relational psychological contractand, job stress, work-life balance andjob satisfaction. Work-life balanceis served as the mediation variable. Hierarchical regression is used to analyze the mediation effect coming from work-life balancein perceived organizational support, relational psychological contractandand job stress. The object of this study isthe employees of eyewearcompanys. The empirical data are collected by E-mail . The total of the valid samples are 216. The results showed:(1)Perceived organizational supporthas a positive impact onwork-life balance.(2)Relational psychological contractandhas a positive impact on work-life balance.(4)Work-life balancehas a positive impact onjob satisfaction. (5)Perceived organizational supporthas a positive impact onjob satisfaction.(6) Relational psychological contractandhas a positive impact on job satisfaction. (7)Job stresshas a negativeimpact on job satisfaction.(8)The mediation of work-life balanceinperceived organizational supporton job satisfactionis only partial. (9)The mediation ofwork-life balance in relational psychological contractandeffectingon job satisfactionis only partial.(10)The mediation of work-life balance injob stresseffectingon job satisfactionis only partial.We hope that the resultscan be applied as a useful reference forhuman resource managers in the recruitment selection and management. In the end, we hope this study canenhance the work-life balanceof all members in the organization, and generate more job satisfaction for the organization.en_US
