國軍軍官的組織信任、知識分享意願及其相關因素之研究-以北部新訓單位為例

Abstract
本研究旨在探討國軍軍官的「組織信任」與「知識分享意願」之間的關係。以北部地區新訓單位的軍官為研究樣本,透過隨機抽樣的方式,計發放 186 份問卷,共回收 180 份問卷,回收率達 96.78 %,經剔除無效問卷,實得有效問卷共 176 份,有效回收率達 97.78 %。所使用的調查工具包括:「基本資料調查表」、「組織信任量表」及「知識分享意願量表」。利用「 SPSS 17.0 版」之套裝軟體進行統計分析,資料分析方法包括:因素分析、信度分析、多變項變異數分析、多元迴歸分析、逐步迴歸分析與典型相關分析,進行研究。實證分析結果發現如下:
一、不同年齡、階級、教育程度之國軍軍官在組織信任上有顯著差異,但不同
職務類別之國軍軍官的知識分享意願未達顯著差異。
二、不同年齡、階級的國軍軍官在知識分享意願上有顯著差異,但不同育程
度、職務類別之國軍軍官在知識分享意願上未達顯著差異。
三、國軍軍官的組織信任可以預測知識分享意願的預測力為 66.8%。
四、國軍軍官的組織信任解釋知識分享意願的途徑為:「由組織信任的同僚信
任變項影響到知識分享意願的分享個人知識」。
研究者依據研究結果,提出對國軍單位軍事管理實務的建議,並針對研究工具及研究方向提出建議,提供未來研究者做為參考。
The purpose of this research is to explore the relationship between “organizational trust” and “knowledge sharing willingness” of the commission officers serve for new recruits’ training units. There’re 186 questionnaires released and 180 ones which rate 96.78% returned. It has 176 efficient ones which rate 97.78% excluding invalid from them in northern Taiwan by random sampling. The research uses “personal data survey scale”, “organizational trust scale” and “knowledge sharing willingness scale” as well as a package of SPSS version 17.0 for statistical and data analysis which includes factor analysis, reliability analysis, MANOVA, multiple regression analysis, stepwise regression and canonical correlation analysis. The analysis results of practical demonstration are stated below: 1.This research shows significant difference to the organizational trust by different ages, ranks, and educational levels among the commission officers serve in new recruits’ training units. However, there was no significant difference to the knowledge sharing willingness among them who occupy different posts. 2.This research also shows significant difference to the knowledge sharing willingness by different ages and ranks among the commission officers serve in new recruits’ training units. However, there is no significant difference to the knowledge sharing willingness by different educational levels and current posts among them. 3.The predictability of the knowledge sharing willingness for commission officers with organizational trust serve for new recruits’ training units is 66.8%. 4.To explain the relationship between organizational trust and knowledge sharing willingness for commission officers serve in new recruits’ training units is “The willingness for commission officers share their knowledge due to the variance of organizational trust among colleagues” This research brings up suggestion for military management practice to armed forces, research tools and following directions by the result in order to provide the reference to future researchers.
