私立技術學院行政人員工作壓力與因應策略之研究

Abstract
本研究旨在調查私立技術學院行政人員之工作壓力及因應策略,以臺灣107學年度10所私立技術學院之現職行政人員,包括教師兼行政職及專職行政職為對象,採用便利抽樣方式抽取樣本,總計發出500份問卷,回收378份,扣除無效問卷後為364份,72.80%。回收問卷之資料處理以平均數、標準差、獨立樣本 t 考驗、單因子變異數分析等統計方法,加以分析。臺灣10所私立技術學院之現職行政人員之研究,結論如下:
一、不同背景變項的私立技術學院行政人員在工作壓力上,不同性別、婚姻、是否教師兼行政、年齡、教育程度、年資等均無顯著差異,但在學校位置所屬行政區則具有顯著差異。
二、不同背景變項的私立技術學院行政人員在因應策略上,不同婚姻、年齡、年資及學校位置所屬行政區等均無顯著差異,但在性別、教師兼行政及教育程度具有顯著差異。
在私立技術學院行政人員工作壓力及因應策略,針對學校行政主管及行政人員分別提出建議,以供有關人員及未來後續研究者之參考。
一、學校行政主管:
1.行政分工需要各處室共同協調,業務須有彈性移轉的空間。
2.在安排行政職務時,應考量行政人員的專長,適才任用。
二、對行政人員之建議:
1.教師兼職行政人員:在接受行政職務時,應提出或反映減少教學時數與降低研究負荷。
2.專職行政人員,面對職場壓力應建立良好的人際關係是行政的基礎,爭取學校主管、同仁、教師與學生的支持,將使行政推展得更順暢。
This study investigated the working pressure and coping strategies of the administrative staff of private technical colleges. The present administrative staffs of 10 private technical colleges in Taiwan in 2018 school year, including part-time administrative staff from teachers and full-time administrative staff, were taken as the research objects. The convenience sampling method was adopted. A total of 500 questionnaires were distributed, and 378 were collected (there are 364 pieces after deducting invalid questionnaires), accounting for 72.80%. The data were analyzed with average mean, standard deviation, independent sample t test, and one-way ANOVA. Concerning the present administrative staff of 10 private technical colleges in Taiwan, the results are as follows: 1. For the working pressure, the administrative staffs of private technical colleges with different background variables have no significant differences in gender, marriage, whether they are both teachers and administrative staffs, age, education background, seniority, etc., but there are significant differences in the administrative districts where the colleges are located. 2. For the coping strategies, the administrative staffs of private technical colleges with different background variables have no significant differences in different marriages, ages, seniority and administrative districts where the colleges are located, but there are significant differences in gender, teachers and administrative staff and educational background. For the working pressure and coping strategies of administrative staff in private technical colleges, some suggestions are proposed for the colleges’ administrative directors and administrative staff respectively as a reference for relevant personnel and future follow-up researchers. 1.Colleges’ administrative directors: (1)Administrative division of labor requires coordination of all departments and offices, and business requires room for flexible transfer. (2)When administrative positions are arranged, the specialty of administrative staff should be taken into account for the appointment based on specialty. 2.Suggestions for administrative staff: (1)Part-time administrative staff from teachers: when accepting administrative positions, they should propose or reflect the reduction of teaching hours and research load. (2)For full-time administrative staff facing the pressure of the workplace, establishing a good interpersonal relationship is the basis of administration, and striving for the support of college’s supervisors, colleagues, teachers and students will make the administration work goes on more smoothly.
