dc.description.abstract 本研究旨在瞭解國軍在募兵制度的挑戰與變革中,如何調適與應處,其研究目的在於國軍職業軍人的生活與工作平衡的前因及後果變項之關聯性研究,以過往文獻及經典人力資源管理與產業分析理論作為基礎,以驗證性因素分析與結構方程式檢驗建構效度與實證各項研究假設。研究發現除交通影響對生活工作平衡無顯著影響,另領導風格、升遷發展、薪資福利、工作環境、工作性質、同仁合作及政策制度等七項前因透過正向生活工作平衡,進而強化正向生活工作品質。前述七構面對生活工作品質皆有正向顯著解釋力;整體結構模型中生活與工作平衡發揮了中介作用。本研究深入建構理論模式探求個人工作生活平衡在主要關係之中所扮演的中介角色,可供國軍在面對募兵制度的挑戰與革新時,以作為人力訓練與發展的參考方向,及國軍在人力資源招募與任用的選擇決策依據。 zh_TW
dc.description.abstract The purpose of this study is to understand how the National Army adapts and changes of the recruitment system, and its research aims to study the correlation between the causes and consequences of the change of life and work balance of the professional soldiers of the National Army, and the past literature and the classical theory of human resource management and industrial analysis as the basis. The analytical factor analysis and structural procedure test the construction validity and empirical research hypothesis are used. The study found that the impact of traffic, which has no significant impact onbalance of life and work, The study found that seven structures of leadership style, promotion and development, salary and benefits, working environment, work nature, peer cooperation, and policies and systems, and strengthen the positive balance of life and work through Quality of life and work. The aforementioned seven structures have a positive and significant explanatory power for the quality of life and work, and the balance of life and work in the overall structure model played an intermediary role. This study deeply constructs the theoretical model to explore the intermediary role of individual work life balance in the main relationship, which can be used by the National army in the face of the challenges and innovations of the recruitment system, as the reference direction of human training and development, and the basis for the decision-making of the selection of human resources recruitment and appointment by the National army. en_US
