探索教育與組織玩興應用於企業中階主管領導行為發展之研究

Abstract

本研究目的在探討探索教育對企業中階主管領導行為發展關係之影響,並且探討組織玩興是否亦會對企業中階主管領導行為訓練成效發展有所影響。研究採單組前後測設計,以個案企業接受探索教育領導行為訓練課程之三十五名受訓中階主管為研究對象。 本研究之蒐集資料工具為: 一、組織玩興之評量,採用余嬪、吳靜吉、林偉文、楊潔欣(2003)所編製的「組織玩興量表」(Organizational Playfulness Climate Questionnaire)、在課前由研究對象進行評量。二、領導行為的測量,採用蘇國楨(2003)所發展的「服務業主管領導行為量表」(Leadership inventory in the service industry),分別在課前由研究對象其直屬主管針對研究對象的領導行為觀察進行評估。課後一個月再次由其直屬主管針對研究對象之領導行為觀察進行追蹤評估。 結果發現如下:一、受試者在參與探索教育課程後,領導行為有顯著改變。亦即參與探索教育訓練課程有助於提升學員的領導行為。受試者接受探索教育教學後, 在「教練式領導」(Mentor leadership)、「威權式領導」(Monarch leadership)二個層面的改變較大。而在「親情式領導」(Parent leadership)層面的影響並不大。二、組織玩興對領導行為之迴歸分析,發現當組織中玩興較高時,以探索教育為課程實施方式,員工的領導行為並無顯著改變。 最後根據研究成果從企業角度分析探索教育應用於企業中階主管領導行為發展之影響,並提供企業將探索教育納入訓練課程設計之參考。
The objectives of study are to explore the impact of adventure education on development of industrial mid-management leadership behavior as well as the possible impact of organizational playfulness on development of training result effectiveness of industrial mid-management leadership behavior. The design of the study is based on pre-activity and post-activity individual evaluation result, study targets are 35 mid-management participants from industrial leadership behavior training curriculum case studies for adventure education. Reference materials used to collect information for the study were: 1. Evaluation of Organizational Playfulness: “Organizational Playfulness Climate Questionnaire,” 2003, written by Ping Yu, Jing-ji, Wu,Wei-wen Lin&, Chieh-hsin Yang. 2.Evaluation of Leadership Behavior: “Leadership Inventory in the Service Industry,” 2003, written by Kuo-Jen Su. The participants' immediate supervisors conducted individual evaluations of leadership behaviors prior to and one month post-study. The results are as follows: 1. Participants’ Leadership behaviors were noticeably changed after experiencing adventure education curriculum, that is, adventure education training curriculum is conducive to improve participants’ leadership behavior. Based on post-case studies evaluation of participants, greater impacts were made in the 2 areas of Mentor Leadership and Monarch Leadership; as far as Parent Leadership, impact was not significant. 2. The finding of regression analysis between organizational playfulness and leadership behavior was, there were no noticeable changes on employees’ leadership behaviors while applying adventure education as curriculum method with higher level of playfulness in organization. Finally, study results on the impact of industrial mid-management leadership behavior development with adventure education application will be analyzed from industrial perspectives; references will be given to industries for integrating adventure education into training curricula.
