探討私立技專校院職員的工作壓力影響留任意願之研究-以工作滿意度為調節變項

Abstract

各技專校院競爭壓力隨著少子化而日漸加重,藉由特色學校之推動、組織改造,辦理各式評鑑方式提升辦學績效,度過少子化的衝擊,然而學校職員需扮演多項角色,並改變過去的行政作業習性,產生的壓力正逐漸加重在職員身上。本研究係針對私立技專校院職員進行研究,目的有三:(1)瞭解私立技專校院職員主要的工作壓力因素,(2)瞭解私立技專校院職員之工作壓力因素對留任意願的影響程度,(3)探討工作滿意度對於職員的工作壓力對留任意願的影響是否具有顯著的調節效果。本研究以個案學校的170位職員為研究對象,共發放170份線上匿名問卷,最終回收170份有效問卷。研究資料經整理後以SPSS統計套裝軟體23版進行敘述性統計、信效度及交互作用迴歸等分析,以驗證本研究之假設。研究結果發現:影響職員的工作壓力主要因素是工作負荷,而且工作滿意度會正面影響職員對工作壓力的感受情形,並提高留任之意願。最後,本研究根據研究結果提陳相關建議,期盼未來能夠提高私立技專校院職員的工作滿意度及留任意願。
The competitive pressures of various technical colleges have become more and more serious. Through the promotion of featured colleges, organizational transformation, different evaluation methods to improve school performance, and the impact of declining births, school staff have to play multiple roles. This research is conducted for the staff of the private technical colleges. The purpose of the study is threefold: (1) To understand the main work pressure factors of the staff of private technical colleges. (2) To understand the influence of the work pressure factors of the staff of private technical colleges on the willingness to stay. (3) To explore whether job satisfaction has a significant moderating effect on the effect of employee job pressure on retention willingness. This research is distributed to the case school by way of online questionnaires. The study distributed 170 anonymous questionnaires, and a total of 170 valid questionnaires were finally collected. The research data was sorted out and used SPSS statistical package 23 version for narrative statistics., reliability, and interaction regression analysis to verify the hypothesis of this study. The research findings are: The main factor that affects staffs' work stress is workload, and job satisfaction is a situation that positively affects staffs' perception of work stress and increases their intention to stay on the job. Finally, this study puts forward relevant suggestions based on the research results, hoping to improve the job satisfaction and willingness to stay of staff in private technical colleges in the future.
