H醫療機構護理人員職場友誼影響離職傾向之研究-以工作滿足作為中介變項

Abstract

護理人員的高度流動,一直是醫療產業長期面臨且難以解決的問題。個案醫院之醫護人力離職率居高不下,不論是在組織氛圍及員工工作壓力上,都造成一定程度的影響,而員工的抱怨及糾紛,更間接或直接牽動醫院的醫療品質。參考許多研究發現,職場友誼及工作滿足經常被視為影響離職傾向的重要因素,本研究的目的即是希望了解職場友誼、工作滿足以及離職傾向之間的關係和影響,作為個案醫院進行員工留任政策的參考基礎。本研究以個案醫院內之護理人員作為研究樣本,藉由問卷調查方式,瞭解員工離職傾向及原因,以研究者自編的「醫療機構護理人員職場友誼、工作滿足及離職傾向調查問卷」進行調查研究。回收的資料採用t檢定、ANOVA、Pearson相關分析等統計方法進行分析,以了解職場友誼、工作滿足與離職傾向等變項之間的關係。經過問卷統計分析後,獲得以下結果:(1)護理人員的職場友誼與工作滿足有顯著正向相關;(2)護理人員的職場友誼對離職傾向有顯著負向影響;(3)護理人員的工作滿足對離職傾向有顯著負向影響;(4)護理人員的工作滿足對於職場友誼與離職傾向的影響具有中介效果。本研究並依據上述四項研究結果,提出相關建議供個案醫院改善人員離職意願之參考。
The high mobility of nursing staff has been a long-term and difficult problem for the medical industry. For the case hospital, its high turnover rate and human resource problem has caused a certain degree of influence both in the organizational climate and the pressure on employees. The complaints and disputes of employees have directly or indirectly affected the hospital's medical quality. According to many research findings, workplace friendship and job satisfaction are often regarded as important factors affecting turnover intentions. The purpose of this study is to understand the relationship and influence between workplace friendship, job satisfaction, and turnover intentions, as a reference basis for a case-retention policy for the case hospital. This study takes case hospital nurses as the research objects. The study applied the questionnaire to learn about the reason of employee’s turnover intention with self-modified "Questionnaire of Nurse Workplace Friendship, Job Satisfaction and Turnover Intention in Medical Institutions." The research data was analyzed by t-test, ANOVA, Pearson correlation analysis to understand the relationship between workplace friendship, job satisfaction and turnover intention. After statistical analysis of the questionnaire, the following results were obtained: (1)There was a significant positive correlation between nurses' workplace friendship and job satisfaction; (2)Nurses' workplace friendship had no significant negative impact on turnover intention; (3)Nurses' job satisfaction had significant negative impact on turnover intention; (4)The job satisfaction of the nursing staff has an intermediary effect on the friendship between the workplace and the turnover intention. Based on the results of the above four studies, this study proposes relevant suggestions for improving the turnover intention of case hospital.
