dc.description.abstract本研究之目的在於深入理解企業中階主管如何扮演領導角色的經驗。採立意取樣,選擇八位目前任職於企業之中階主管做為研究參與者,並運用半結構式深度訪談收集文本資料後,透過現象學研究方法進行資料分析,以獲取企業中階主管領導角色經驗的本質。 研究結論如下: 一、本研究聚焦中階主管的領導角色扮演經驗,深刻的描述,提供了對於企業中階主管領導角色職責的理解與領悟基礎。 二、中階主管的各種領導行為深受自己個人的處事偏好、上司給予的壓力及部屬的情緒反應等因素影響。 三、中階主管角色職責之應然與實然,不時有著顯著地落差,這些不但表現在受訪中階主管的自我內在聲音,更可從他們具體的領導行為中發現。 四、中階主管的領導行為展現,除了透過同儕經驗分享、觀察他人帶領部屬方式、問題解決、參加訓練、在職進修等方式學習外,部分是透過自己痛苦的經驗學習而來的。 依據研究結果與研究歷程,研究者更進一步的進行討論與反思,並且針對實務及研究方面提出具體的建議。zh_TW
dc.description.abstractThe purpose of this study was to understand and explore the essence and meaning of leadership experiences that roles of middle managers play in enterprises. The phenomenological research methods were used. By purposive sampling, the eight middle managers who are currently working in Taiwan enterprises were interviewed. The investigator performed in-depth interviews with the research participants to collect data. At last, the data were analyzed by the phenomenological research methods. Summarizing the study results, there are four important points need to mention: (a) This study aims to focus on examining the experience of playing the leadership roles as middle managers. The profound descriptions provided the foundation for understanding and comprehending the job responsibility of middle managers’ leadership role. (b) Middle managers’ leadership behaviors can be deeply affected by their personal preferences, pressure from the superiors and emotional responses from the subordinates. (c) Sometimes, middle managers’ roles responsibilities of necessity and reality are very different. Those not only can be showed in the research participants’ inner voice but also can be found in their specific leadership behaviors. (d) Middle managers learn the leadership behavior through sharing experience with their peers, observing the others leading subordinates’ work, solving problem, and focusing on listening to their colleagues’ voices. According to the results and process of this study, the investigator discusses them further and provides specific suggestions in practice and future researches.en_US
