中年女性生涯轉換階段實務社群學習經驗探究–以硬筆教學志工為例

Abstract
女性在家庭與社會中的生活重心,常會因責任與身分的轉換,而導致生涯角色隨之改變。此階段女性其共同特質為生涯階段任務面臨轉換,而她們為因應這階段的生涯,如何透過參與校園實務社群學習模式的淬鍊,發掘個人生涯多元選擇的面向?這樣的學習經驗又如何影響個人重新看待中年生涯轉換的階段?本文研究對象為參與硬筆教學實務社群學習之40~55歲之中年女性教學志工共五位,以中年女性的生涯轉換階段與實務社群學習理論內涵為分析架構,透過質性研究半結構訪談模式以三個面向分析:(1) 瞭解影響中年女性生涯轉換階段之關鍵因素;(2)了解中年女性實務社群學習經驗;以及(3)了解中年女性實務社群學習經驗對其生涯轉換之意義與影響。本研究結論為:1.中年女性生涯轉換階段自我覺察形成需求,開啟個人學習動力,重新形塑自我價值與定位2.實務社群經驗開啟女性專業學習之契機3.社群學習經驗對中年女性生涯轉換的意義在人生下半場內外在價值擴散效益。最後,依研究所得之分析與結論,提供相關單位建議做為參考。
The life focus of women towards family and society often leads to changes in their career roles due to the transition of responsibilities and personal status. The common attribute of middle-aged women is the changes in their career mission at this stage. In response to the changes during this stage of their careers, how do they explore the diverse aspects of their personal careers through the learning model in the community of practice on the campus? How does this learning experience affect individuals to re-evaluate their middle-aged career transition stage?We conducted a research on five middle-aged teaching volunteer women aged from 40 to 55 who participated in the learning of the teaching community of practice. The analysis structure is based on the career transition stage of middle-aged women and the theoretical implication of learning in the community of practice. Through qualitative research and semi-structured interview model, our analysis is based on the following three aspects: (1) understanding the key factors that affect the career transition stage of middle-aged women; (2) understanding the learning experience of middle-aged women from the community of practice; and (3) understanding the significance and impact of the community learning experience of middle-aged women during their career transition.The conclusions are as follows: 1. The demands and motivation for personal learning during the career transition stage of middle-aged women empower them to recreate self-worth and assessment 2. The experience from the community of practice initiates the opportunities of professional learning for women 3. The significance of community learning experience on career transition of middle-aged women is the extending effect from the internal and external values during the second half of their lives. Lastly, we provide relevant suggestions based on the analysis and conclusions in this research.
