Abstract
本研究是以臺北市一所公立國民中學的兩個音樂性社團(管樂團、弦樂團)為研究對象,以質性研究的半結構式訪談與文件分析法蒐集資料,訪談對象包括校內樂團指導老師、學校行政人員、樂團家長後援會召集人,希望藉此了解個案學校兩個音樂性社團的成立背景、創團的宗旨、經營管理的現況與因應的策略,並依照研究的發現做成結論與建議,提供有志經營音樂性社團的學校領導者、樂團指導老師與教育主管機關參考。
本研究的結論如下:
壹、個案學校音樂性社團的創立與發展過程共分為醞釀籌備期、草創期、磨合期、與發展期等階段
貳、個案學校音樂性社團在學校行政支援、教師專業發展、學生招生與組訓、家長參與等現況均相當良好
參、個案學校音樂性社團經營管理在學校行政層面包含師資永續、場地與設備不足、組訓時間協調不易、校內外行銷等困境
肆、個案學校音樂性社團經營管理在師資專業發展層面有外聘教師資格、與專業發展情況不佳等困境
伍、個案學校音樂性社團經營管理在招生與組訓方面包含招生效果不彰、聲部不易平衡等困境
陸、個案學校音樂性社團經營管理在家長參與的層面有經費不足、人力不足、合作模式不易建立的困境
柒、個案學校音樂性社團經營管理因學校行政給予多方支持與協助而化解師資專業發、校內場地與經費、樂團組訓與行銷等困境
捌、個案學校音樂性社團經營管理因校內指導教師專業發展而化解外聘師資尋覓、樂團聲部平衡的困境,更使組訓有效率
玖、個案學校音樂性社團經營管理因利用多元招生策略及提升組訓績效而解決招生困境
拾、個案學校音樂性社團經營管理因家長熱心投入而使樂團經費、人力不足的困境得以化解,進而協助招生與樂團行銷
依照結論給予教育主管機關、有志經營音樂性社團的國民中學學校領導者與教師相關建議,與對未來研究方向提出拙見。
The present research focuses on two large musical ensembles in a public junior high school in Taipei and aims to provide suggestions, guidelines, and references to those who wish to start and run a large musical ensemble in a school setting, such as ensemble instructors, school administrators and leaders, and government officials. The research methods used in the current study include collecting and analyzing available documentations and data, as well as semi-structured interviews with teachers, administrators, and representatives from the Parent-Teacher Association (PTA). Through the interviews and the collection and analysis of past and current data, the study seeks to attain a better understanding of the ensembles’ founding background, purposes, and the challenges and solutions faced, in order to bring forth appropriate and constructive suggestions. The concluding results of the present study are listed as follows: 1. The founding and development history of the large musical ensembles in the present case study (henceforth, the ENSEMBLES) can be classified as the following four periods: preparation, genesis, breaking-in, and development. 2. The ENSEMBLES are well received and supported in the following areas: school administration, teachers’ professional development, recruitment, and parents participation. 3. Some potential management challenges were presented: inconsistent service and employment of instructors, insufficient rehearsal spaces and equipments, difficulty in rehearsal schedule coordination, promoting and advertising both on and off campus. 4. In terms of faculty, the ENSEMBLES faced difficulties while hiring adjunct instructors and their professional development. 5. The ENSEMBLES had experienced trouble with recruiting numbers as well as imbalanced instrumental sections. 6. In terms of parents participation, the ENSEMBLES faced challenges with insufficient funding and lack of volunteers, and difficulties in collaboration among people. 7. In the areas of teachers’ professional development, on-campus rehearsal spaces, funding, running sectionals and rehearsals, and promotion, the ENSEMBLES were able to resolve the problems with the help and support provided by the school’s administration. 8. In the areas of hiring adjunct instructors, balancing sections, and rehearsal efficiency, the ENSEMBLES were able to overcome the challenges through full-time teachers’ professional training and skill sets. 9. The recruitment numbers of the ENSEMBLES increased as a result of diversified recruiting strategies and improved rehearsal efficiency. 10. The management of the ENSEMBLES, particularly in the areas as funding and manpower, ameliorated due to parents’ participation and support, which in turn enhanced the recruitment and promotion of the ENSEMBLES. The present study seeks to provide suggestions and directions to benefit those government officials, junior high school leaders, administrators, and teachers who wish to have large musical ensembles in their schools.
