Abstract

本研究旨在探討女性軍訓教官的人格特質、角色壓力與工作滿意度的現況;女性軍訓教官的人格特質、角色壓力對工作滿意度的影響;與不同背景女性軍訓教官知覺人格特質、角色壓力及工作滿意度的差異情形。 為達成上述研究目的,本研究以「女性軍訓教官人格特質、角色壓力與工作滿意度關係之研究調查問卷」為資料蒐集工具,針對全國女性軍訓教官採立意抽樣進行意見調查。本研究共發出400份問卷,回收372份,有效問卷366份,可用率為93%;問卷資料採用描述統計、獨立樣本t檢定、單子變異數與雙因子變異數分析等方法進行統計分析。 本研究根據文獻探討及調查結果之分析與討論,獲致以下結論。 一、我國女性軍訓教官五大人格特質的分佈程度會影響其工作滿意度。 二、我國女性軍訓教官對於事物經驗的開放性、活躍思考及願意接受新思維的程度較高。 三、我國女性軍訓教官對角色壓力的感受度愈高,其工作滿意度則相對愈低。 四、我國女性軍訓教官對角色壓力的感受屬於低程度情形。 五、我國女性軍訓教官謹慎性人格特質與角色壓力有交互作用關係,影響其工作滿意度。 六、不同背景女性軍訓教官對人格特質的知覺會有所差異。 七、不同背景女性軍訓教官對角色壓力的知覺會有所差異。 八、不同背景女性軍訓教官對工作滿意度的知覺會有所差異。 根據研究結論,本研究提出以下建議供相關單位等之參考。 一、對教育主管行政機關的建議 (一)建立完善的大專校院教官退場機制以保障其權益 (二)建立合理人事升遷管道 (三)增加五大人格特質測驗作為招募適任教官之參考 二、對學校的建議 (一)營造有利培養具正向人格特質的組織氣氛 (二)學務處應適切調整人力資源,降低女性軍訓教官的角色壓力 (三)提供女性軍訓教官社會支持系統 三、對女性軍訓教官的建議 (一)積極參與在職進修,以提升個人專業知能 (二)釐清多重角色扮演的份際,以符應不同角色期待 (三)深入瞭解自我人格特質類型與傾向,以為生涯發展規劃之參考 四、對進一步研究的建議 (一)就研究方法而言,若兼採訪問調查法,能更深入了解受試者對研究變項知覺的差異情形,據以提出更豐富與深化的研究發現。 (二)就研究樣本而言,若能將其他單位現職女性軍官納入研究範圍,不 僅能提供教育部制定政策的考量,還能提供國防部在女性軍官任務 及職務分配的參考。 關鍵詞:女性軍訓教官 五大人格特質 角色壓力 工作滿意度
A study on the Relationship among Personal Attributes, Role Stress and Job satisfactions of Female Military Training Instructors in Taiwan Abstract The study was aimed at exploring the current situation on personal attributes, role stress, and job satisfactions of female military training instructors in Taiwan; probing how personal attributes and role stress influenced their job satisfactions; investigating the female military training instructors’ points of view on personal attributes, role stress and job satisfactions in terms of demographic variables. To respond to the assumptions, the questionnaire survey was administered to collect pertinent data. Both senior high school and college female military training instructors were included as population and 400 of them as samples in terms of purposive sampling. 372 subjects completed the questionnaires and 366 was valid, standing at 93%. Both Independent-Sample t-test, and one-way& two-way ANOVA were used to analyze the questionnaire in addition to descriptive statistics. Based on literature review and above-mentioned empirical research process, the research concluded some outcomes as follows: 1. Female military training instructors’ personal attributes influenced their perception of job satisfaction. 2. Female military training instructors performed higher degree openness and inclined to accept new ideas in terms of personal attributes. 3. The perception of role stresshad certain influences on the job satisfaction. 4. Female military training instructors had lower perception of role stress. 5. The conscientiousness degree of personal attributes and the role stress of the female military training instructors had interaction with each other. And it would have simple main effects on their perception of job satisfaction. 6. Female military training instructors’ perception of their personal attributes varied in terms of demographic variables 7. Female military training instructors’ perception of their job satisfaction varied in terms of demographic variables According to the conclusions, some suggestions were offered to the Educational Authority Concerned, high schools and colleges, female military training instructors and follow-up researchers respectively.
