Abstract
國內保險產業是非常高度競爭的,招聘保險業務員是個公司給予業務主管之首要必達成目標,造成許多資淺保險業務員對公司文化與組織目標不夠清楚了解,造成組織認同度較低與工作敬業心較降低,因而影響自身對客戶的服務品質以及保險專業資訊的提供,最後形成高度的流動率。本研究以保險業中的傳統業務員為主要的研究對象,探討通訊處內保險業務員團隊領導者的工作鑲嵌是否會因為團隊成員的工作敬業度而對其工作績效有所影響。本研究將以問卷調查法進行資料收集,最終有效問卷包含46位的團隊領導者及各自轄下共104位保險業務員,研究結果顯示保險業務團隊領導者工作鑲嵌的程度將會透過團隊成員工作敬業度正向的影響團隊成員工作績效之表現。
The insurance company in Taiwan is highly competitive. The company will set up the must achieve goal-recruiting more salesperson for sales supervisor, therefore these junior salesperson be hired on the circumstances which they do not aware the company's cultural and organizational goals. In the situation, many insurance sales have a lower quality of customer service and do not have enough insurance professional knowledge to serve their customer. This study investigates the relationship between supervisors’ job embeddedness and employees’ job performance, and the mediating role of employees’ work engagement. The survey data were collected from 46 supervisors and 104 employees of various insurance companies in Taiwan. The results showed that employees’ work engagement support significantly moderates the relationship between supervisors’ job embeddedness and employees’ job performance. Implications and future research directions based on the results are discussed below.
