學校人力資源管理與教師兼任行政工作意願關係之研究─以高雄市公立國民中學為例

Abstract

本研究旨在探討學校人力資源管理與教師兼任行政工作意願之現況及其之間關係,並根據研究動機提出以下三項研究目的: 一、瞭解國民中學實施學校人力資源管理之現況。 二、瞭解國民中學教師兼任行政工作意願之現況。 三、探討國民中學學校人力資源管理與教師兼任行政工作意願間之關係。 四、探討學校人力資源管理對教師兼任行政工作意願的解釋力。 為達上述目的,本研究以高雄市公立國民中學(含完全中學)編制內之合格正式教師,包括主任、組長、班級導師和專任教師等為研究對象,不包括校長、代課代理教師、實習教師、輔導教師及各專任行政人員。研究方法採問卷調查法。首先蒐閱與研究主題相關之文獻資料,建立出本研究之理論基礎後,採用問卷調查法進行研究。研究工具為「學校人力資源管理與教師兼任行政工作意願之現況調查問卷」以蒐集相關資料,問卷採分層比例隨機抽樣與分層隨機抽樣發放,所得資料以平均數、標準差、t考驗、單因子變異數分析、Scheffé事後比較法、皮爾森積差相關係數、多元逐步迴歸分析等統計方法進行處理與分析。 本研究的主要發現如下: 一、高雄市國民中學學校人力資源管理現況尚佳,其中以「人力任用」層面最佳。 二、高雄市國民中學教師兼任行政工作意願現況尚佳,其中以「自發動機」情形最佳。 三、男性、年長、大學畢業(含40學分班)、現任主任的高雄市國民中學教師對學校人力資源管理的現況有較佳的感受。 四、男性、現任行政職務與專任教師的高雄市國民中學教師對兼任行政工作意願的現況有較佳的感受。 五、學校人力資源管理和教師兼任行政工作意願之間有正相關存在,其中以「溝通與激勵」層面的影響最廣,而對「價值認同」層面提升程度最大。 六、學校人力資源管理對教師兼任行政工作意願具有解釋力,其中以「溝通與激勵」的預測力最佳。 根據研究結果及結論,提出幾點建議,以供教育行政主管機關、國民中學、教師及未來研究之參考。
The study is designed to explore the current situation and the relationship of human resource management and teachers’ willingness to have administrative duty. There were three research purposes as follows. According to the research motivation : 1.To understand the current situation of human resource management in junior high schools. 2.To understand the current situation of teachers’ willingness to have administrative duty in junior high schools. 3.To explore the relationship between human resource management and teachers’ willingness to have administrative duty. 4.To explore the predictability effects of human resources management on teachers’ willingness to have administrative duty. As mentioned above, the participants of this study were the teachers in Kaohsiung City public junior high schools, including directors, section chiefs, homeroom teachers and subject teachers, excluding principals, substitute teachers, intern teachers, teacher-counselors and school administrators. The research method to be used was a questionnaire survey. In the first, the researcher collected the literature about the research topic. After establishing the theoretical basis of the study, the researcher carried out the research in the form of questionnaire survey. The research instrument to be employed was the self-designed questionnaire, “A Survey Questionnaire on the Current Situation of Human Resource Management and Teachers’ Willingness to Have Administrative Duty” to collect the related datas. The method to send the questionnaires were proportionate stratified random sampling and stratified random sampling. The datas of the questionnaires were processed and analyzed by using Mean, standard deviation, t-test, one-way ANOVA, Scheffé posterior comparisons, Pearson's product-moment correlation coefficient and multiple stepwise regression analysis. The main findings of the study were: 1.The current situation of human resource management in Kaohsiung City public junior high schools was comparatively good, among which "human appointment" level was best. 2.The current situation of teachers’ willingness to have administrative duty in Kaohsiung City public junior high schools was comparatively good, among which " spontaneous motivation " level was best. 3.Kaohsiung junior high school teachers who were male, elder, college graduates (including 40 credit courses), and incumbent directors had a better feeling for the current situation of human resource management. 4.Kaohsiung junior high school teachers who were male, administrative and subject teachers had a better feeling for the current situation of teachers’ willingness to have administrative duty. 5.There was a positive correlation between human resources management and teachers’ willingness to have administrative duty, among which "communication and excitation" level had the widest impact, and "value recognition" level enhanced to the maximum degree. 6.Human resources management could predict teachers’ willingness to have administrative duty, and "communication and excitation" had the best predictability effect. According to the results and the conclusion of the research, the suggestions were made to serve as reference for the educational administrative organization, junior high schools, teachers and future research.
