余鑑于俊傑Yu, ChienYu,Chin-Cheh鄭凱元Cheng, Kai-Yuan2019-09-03不公開2019-09-032010http://etds.lib.ntnu.edu.tw/cgi-bin/gs32/gsweb.cgi?o=dstdcdr&s=id=%22GN0697710246%22.&%22.id.&http://rportal.lib.ntnu.edu.tw:80/handle/20.500.12235/96822 企業追求永續經營之際,需要藉由知識學習來幫助員工與組織迎接動態的挑戰。組織努力營造良好的學習氣候,將有助於員工的知識學習過程與結果,並強化員工在知識分享行為的表現,因而提升個人的知識移轉績效和創新行為。然而,知識學習的過程中,個人可能會因為學習動機而影響學習行為與成效。故本研究採便利抽樣方式,針對國內K汽車公司職員進行調查,以探討組織學習氣候對員工知識分享、知識移轉績效與創新行為之影響,並以學習動機為調節變項。透過實證研究發現:(1)學習氣候對知識分享具有顯著正向影響;(2)學習氣候對知識移轉績效具有顯著正向影響;(3)學習氣候對員工創新行為具有顯著正向影響;(4)知識分享對知識移轉績效具有顯著正向影響;(5)知識分享對員工創新行為具有顯著正向影響;(6)學習動機對知識分享具有顯著正向影響;(7)學習動機對學習氣候與知識分享有調節作用;(8)知識分享為學習氣候對知識移轉績效具中介效果;(9)知識分享為學習氣候對員工創新行為具部分中介效果。研究結果包含形成知識學習整體模式與了解學習動機內涵所帶來之調節效果,期能做為企業推動知識學習活動之參考。 The globalization makes the world change so quickly. A large number of corporations use learning activities to face the global challenge. Organization makes great efforts to build good learning climate, and it could help employees to learn and raise the performance of knowledge transfer and innovation. However, in the learning process, personal learning motivation would affect learning behavior and learning effectiveness. So this study aims to investigate the impact among learning climate, learning motivation, knowledge sharing, knowledge transfer performance and innovative behavior. Based on a survey of 400 employees from a car company in Taiwan, this study we used the convenience sampling method applies the structural equation modeling (SEM) and hierarchical regression analysis to examine the research variables.
