張德永Cheng Te Yung張耀霖Chang Yao Lin2019-08-292020-3-22019-08-292015http://etds.lib.ntnu.edu.tw/cgi-bin/gs32/gsweb.cgi?o=dstdcdr&s=id=%22GN0697020184%22.&%22.id.&http://rportal.lib.ntnu.edu.tw:80/handle/20.500.12235/92463本研究旨在探討新北市文理補習班人力資源管理實施現況與發展困境,並探討不同背景變項的補教人員在補習班人力資源管理現況的差異情形。本研究採問卷調查與半結構訪談相結合方法,問卷調查對象為新北市已立案之文理補習班的教師、行政人員,有效問卷為206份,有效回收率為93.6%。訪談對象為立意抽樣選取補習班人事主管或者經營者4位進行訪談。經統計分析與訪談資料對比討論後,本研究結果發現如下: 1.補教人員對補習班人力資源管理現況知覺如下:補習班人力資源管理現況知覺屬於中高程度,其中補教人員對「用人與留人」知覺最高,而對「教育訓練」知覺最低。 2.不同背景變項在補習班人力資源管理現況的差異情形如下:不同性別補教人員在「用人與留人」上有顯著差異存在;不同職務補教人員在「招募與甄選」、「教育訓練」、「補習班人力資源管理整體」上達顯著差異;不同補習班位置補教人員在「教育訓練」、「用人與留人」、「薪資福利、」「補習班人力資源管理整體」上均達顯著差異;不同補習班招生對象補教人員在「招募與甄選」、「教育訓練」、「用人與留人」、「薪資福利」、「補習班人力資源管理整體」上均達顯著差異;而不同年齡、教育程度、從事補教業年資、補習班規模大小、補習班成立時間之補教人員在以上各構面均未達顯著差異。 3. 補習班人力資源管理發展困境如下:補習班目前人力資源管理最大困境就是員工流動率大,不穩定。This paper aims to explore the current state and development difficulties of human resource management to wards science and art cram schools in NewTaipei City. In addition to discuss the differences between different background variables for personnel in the cram school human resources management. Combined with two research methods: questionnaire survey and semi-structured interview. In questionnaire survey, the surveyed people were registered teachers and administrators in the science and art cram schools, and totally 206 valid questionnaires were recycled. The effective rate is 93.6%. In the semi-structured interview, four people, the human resource supervisors or managers, were interviewed by purpose sampling. Compared with the data statistical analysis and interview, the major findings of this study include: 1.The cognition of teachers to the present situation of cram school human resource management is at a medium high level, among which Personnel Utilization and Retention part attracts the most attention while Educational Training part gets the least concern. 2.The differences of different background variables in the present situation of cram school human resource management are as following: Significant differences existed in Personnel Utilization and Retention part due to the different genders of teachers. Different positions of teachers have the different opinions on Personnel Recruitment and Selection, Education Training, and Integrated Cram School Human Resource Management parts. Also, there were significant differences between different positions of cram school teachers in Education Training, Personnel Utilization and Retention, Compensation and Welfare, Integrated Cram School Human Resource Management parts. Differences were also found between the teachers who had the different entry requirements in Personnel Recruitment and Selection, Education Training, Personnel Utilization and Retention, Compensation and Welfare and Integrated Cram School Human Resource Management parts. However, there were no differences between the above parts among the teachers who were at the different levels of age, education degree, work experience, cram school size and established time. 3.
