楊秉煌Yang, Ping-Huang林韋婷Lin, Wei-Ting2025-12-092025-08-182025https://etds.lib.ntnu.edu.tw/thesis/detail/4d6490b065c2084d9a68864c4da615fc/http://rportal.lib.ntnu.edu.tw/handle/20.500.12235/124275台灣自1980年代開放移工來臺工作至今已四十餘年,截至目前已超過73萬名,在如今的家事看護工作者中,甚至每10位就有9位是東南亞移工,可見以家事看護移工已成為臺灣目前長照體制下的主要勞動力。這些家事看護移工因和雇主屬不同種族和文化所造成的文化差異和因使用不同語言所帶來的溝通誤解,以及台灣社會長久以來認為「男主外女主內」的性別角色態度,導致女性雇主與其多身為同性別移工所形成的競爭心態,這些皆是造成移工和雇主間彼此關係緊張的因素。在過去不同學者的研究中提到不同性別的雇主對移工的論述多有不同的觀點,故若日後還有類似研究,雇主的性別角色可納入研究的設定範圍之一;同時也有研究指出,欲改善家事看護移工與雇主間的勞動關係,未來可朝向勞雇跨文化溝通知能進行研究。因此本研究選定探討印尼家事看護移工和臺灣女性雇主間勞雇關係之困境,旨在深入了解來自不同種族、文化和使用不同語言的雙方是如何影響彼此,同時也將以深度訪談的質性研究方式分析印尼家事看護移工和臺灣女性雇主間產生困境的核心原因。最後,本研究期望透過所發想的解決策略,促進雇主和移工雙方的熟悉度,一步步地協調、認識,達到相互了解,最後解決勞雇關係上的困境。Since Taiwan opened its labor market to migrant workers in the 1980s, more than 730,000 migrant workers have arrived in the country. Today, over 90% of domestic care workers in Taiwan are migrant workers from Southeast Asia, highlighting their essential role as the primary labor force within Taiwan’s current long-term care system. However, the employer-employee relationship between these migrant caregivers and their employers is often strained due to several factors: cultural differences stemming from divergent ethnic and social backgrounds; communication barriers caused by language differences; and entrenched gender role ideologies in Taiwanese society, such as the belief that"men work outside, women stay inside." These gender expectations can result in a sense of competition between female employers and their mostly female migrant caregivers. Previous studies have demonstrated that employers of different genders tend to hold differing attitudes toward migrant workers. Therefore, future research might benefit from incorporating employers’ gender roles into the research framework. Moreover, other studies have suggested that strengthening cross-cultural communication competencies may be key to improving labor relations between domestic caregivers and their employers. This study focuses on the labor relationship between Indonesian domestic caregivers and Taiwanese female employers. Through in-depth interviews and qualitative analysis, the research aims to explore how differences in ethnicity, culture, and language shape their interactions and to identify the core reasons behind the tensions in their employment relationship.
