R&D organizations are vital to digital transformation and sustainable development. Therefore, the management and the design of R&D organizations is worthy of in-depth studies. This paper selects the case of ACS (Advanced Compute solution) department of P Technology, which focuses on the research and development of advanced computer systems. Through case analysis, this study investigates different aspects of its organizational design, including product strategy, organizational structure, work module, management system, and technological innovation, corporate culture. This study further explores the impact of organizational design on the effectiveness of R&D units. The results identify factors that affect the collaboration of R&D departments and the leadership effectiveness of a R&D unit. They also show the impacts of reward and promotion systems on work engagement, the role of culture, and the considerations of work & life balance.
